A Priority Needs Assessment of Human Resource Management Practices and Lecturer Well-Being in Private Universities in Hangzhou, China

Abstract
This study investigated the current status and ideal state of Human Resource Management (HRM) and Teacher Wellbeing (LWB) at a private university in Hangzhou, China, and used the Improved Priority Needs Index (PNI) to identify priorities for HRM improvement. This study employed a quantitative needs assessment design, collecting data from 400 lecturers using stratified random sampling. Descriptive statistics, confirmatory factor analysis (CFA), and the Improved PNI were used to determine the degree of gap and priorities. The results show a significant gap between the current state of HRM and the ideal state of teacher wellbeing. Performance appraisal (Improved PNI = 0.226) is the most pressing priority in teacher wellbeing, followed by career development (Improved PNI = 0.217). The findings provide practical guidance for administrators of private higher education institutions committed to improving teacher wellbeing.
